Abstract(s)
O clima organizacional e, em particular, o clima de comunicação têm despertado um
forte interesse por parte dos investigadores por se reconhecer o seu impacto no
desempenho das pessoas. No presente estudo, com uma amostra de 211 trabalhadores
portugueses, empregados nas mais diversas áreas e sectores do mercado pretendeu-se
perceber se o clima de comunicação organizacional poderá ter um efeito moderador na
relação entre as características do trabalho (i.e., exigências e autonomia) e bem-estar no
trabalho (i.e., engagement e burnout). De acordo com o esperado, as exigências no
trabalho tiveram uma relação positiva e significativa com o burnout, enquanto a
autonomia no trabalho teve uma relação negativa e significativa com o mesmo. No
entanto, ao contrário do esperado, no presente estudo, não foi encontrado suporte
empírico para a existência de uma relação entre a autonomia e o engagement e para o
efeito de moderação do clima de comunicação organizacional na relação entre as
características de trabalho e o bem-estar no trabalho. Apesar disso, verificou-se, como
se esperava, uma relação positiva e significativa entre a autonomia no trabalho e o
engagement.
The organizational climate and, in particular, the communication climate have aroused strong interest from researchers in recognizing its impact on people's performance. In the present study, with a sample of 211 Portuguese workers, employed in the most diverse areas and sectors of the market, the current study aimed to understand whether the organizational communication climate could have a moderating effect on the relationship between job characteristics (i.e., demands and autonomy) and well-being at work (i.e., engagement and burnout). As expected, demands at work had a positive and significant relationship with burnout, while autonomy at work had a negative and significant relationship with burnout. However, contrary to expectations, in the present study, no empirical support was found for the existence of a relationship between autonomy and engagement and the moderating effect of the organizational communication climate in the relationship between job characteristics and well-being at work. Despite this, as expected, there was a positive and significant relationship between autonomy at work and engagement.
