Abstract(s)
Numa sociedade que vive em constante mudança, também a realidade organizacional acompanha este ritmo, com frequentes mudanças estruturais e funcionais. A presente dissertação propõe assim uma reflexão acerca da mudança de liderança nas organizações, com foco no impacto da mesma a nível comportamental e comunicacional, nos profissionais de uma equipa.
Para tal, analisámos a perspetiva comunicacional da liderança através de quatro indicadores, sendo eles a emoção, a motivação, a postura e a relação líder-liderado, que nos permitiram aproximarmos da liderança numa perspetiva organizacional; de seguida passámos para a comunicação organizacional interna, onde nos focámos na cultura organizacional, no trabalho em equipa e na performance, percebendo as dinâmicas grupais e as circunstâncias nas quais as mudanças são passíveis de terem lugar; e, por fim, enquadrámos a mudança de liderança numa equipa, tendo em conta os seus antecedentes, o momento em que tal acontece e as consequências da mudança na dinâmica grupal.
Focando a metodologia empírica, optámos por analisar o tema de forma qualitativa, através de entrevistas e de observação participante, em membros de uma equipa que sofre de uma mudança de liderança, tendo os dados recolhidos permitido avaliar o impacto desta mesma mudança.
Concluímos que há, de facto, um grande impacto da mudança de liderança nos profissionais afetados por esta mudança, tanto ao nível comunicacional como comportamental, sendo que no final da observação notámos diferenças significantes ao nível estrutural das equipas desta organização. As emoções, a postura, a motivação de cada um sofreram alterações, bem como foi relatada uma mudança no tipo de relação mantido com os diferentes líderes.
In a society that is constantly changing, the organizational reality also follows this pace, with frequent structural and functional changes. This dissertation thus proposes a reflection on leadership change in organizations, focusing on its impact, on a behavioral and communicational level, on the individuals of a team. Therefore, we analyzed the communicational perspective of leadership through four indicators, namely emotion, motivation, posture and leader-follower relationship, which allowed us to approach leadership from an organizational perspective; then we moved to the internal organizational communication, where we focused on organizational culture, teamwork and performance, understanding the group dynamics and the circumstances in which change is likely to take place; and finally, we framed the change of leadership in a team, taking into account its antecedents, when it happens and the consequences of the change in the group dynamics. Focusing on the empirical methodology, we chose to analyze the subject in a qualitative way, through interviews and participant observation, to members of and within a team that suffered from a change of leadership. The collected data allowed us to evaluate the impact of this change. We conclude that there is, in fact, a major impact of leadership change on the individuals affected by this change, both in a communicational and behavioral way, and at the end of the observation we noticed significant differences at the structural level of the teams of this organization. The emotions, posture, motivation of each one changed, as well as a change in the type of relationship with the different leaders was reported.
