Sendo o voluntariado nos estudantes universitários uma realidade cada vez mais expressiva, a forma como os voluntários se sentem e o quão motivados estão no trabalho que fazem, têm sido fatores cruciais para o sucesso de organizações que dependem do voluntariado. Neste trabalho procurou fazer-se uma reflexão sobre as práticas de gestão de voluntários, percebendo a aposta que tem sido feita nesta área e como têm sido aplicadas em diversas organizações com voluntários. Procurou-se apresentar um conjunto de boas práticas identificadas na literatura, assim como alguns exemplos de práticas de outras organizações com voluntários, levando à elaboração de um enquadramento adaptado ao estudo das práticas existentes numa organização em concreto, a U.DREAM (UD), uma organização composta essencialmente por voluntários que são estudantes universitários. Conhecendo as práticas, tentou-se perceber se estas têm influência na motivação dos voluntários, resultando a seguinte questão de investigação “A perceção dos voluntários acerca das práticas de gestão da U.DREAM influencia a sua motivação?” Para responder a esta questão, optou-se pela metodologia de estudo de caso, recorrendo-se à análise documental sobre as práticas de gestão definidas, uma entrevista a um líder da organização e à aplicação de inquéritos a voluntários da UD sobre a perceção que têm sobre as práticas de gestão. Percebeu-se, com os resultados, que as práticas de gestão de voluntários na U.DREAM, na sua generalidade, contribuem de forma positiva para a motivação dos voluntários. Destacam-se pela positiva as práticas que dizem respeito à supervisão, ação, acolhimento e formação básica e específica. Já pela negativa, identifica-se a definição das funções em cada posto, a inexistência de um sistema de avaliação de desempenho, a forma como o reconhecimento é feito aos voluntários e o tratamento dado aos antigos membros da organização, fatores estes que devem merecer especial atenção da organização e onde há espaço para melhorias.
As volunteering in college students is a growing reality, the way volunteers feel and how motivated they are in their work has been crucial to the success of organizations that rely on volunteering. That said, this paper sought to reflect on volunteer management practices, understanding the bet that has been made on them and how it has been applied in various organizations with volunteers. We tried to present the highest number of identified good practices, as well as some examples of existing practices from other organizations with volunteers, leading to the elaboration of a proper model for the study of the existing practices at U.DREAM (UD), an organization composed of volunteers who are university students. Knowing these practices, we tried to see if they had an influence on the motivation of the volunteers, resulting in the following research question “Do the volunteers' perception of U.DREAM's management practices influence their motivation?”. To answer this question, a case study methodology was chosen, using the documentary analysis of defined management practices, an interview with an organization leader and surveys of UD volunteers about their perception of the practices. The results showed that the volunteer management practices at U.DREAM, in general, contribute positively to the motivation of volunteers. We highlight the positive practices regarding supervision, action, onboarding and basic and specific training. On the negative, the definition of the functions in each job, the lack of a performance evaluation system, the way the recognition is made to the volunteers and the treatment given to the former members of the organization, are factors that deserve special attention from the organization and that should be improved.
