O presente trabalho tem como objetivo analisar o papel dos Recursos Humanos (RH) na inclusão de pessoas com deficiência (PCD) nas organizações. A diversidade e inclusão (D&I) são assuntos cada vez mais centrais nas empresas e equipas, impulsionados por alterações legislativas nos últimos anos, pelo que várias práticas têm sido adotadas para promover estes valores. Foi realizada uma meta-análise qualitativa para responder à questão de investigação, através da leitura e análise de artigos publicados entre os anos de 2019 e 2023. A investigação foi constituída por uma amostra de 36 artigos, obtidos através de um processo de seleção com base em critérios de inclusão e exclusão, e seguindo-se a análise de conteúdo destes artigos. Os resultados mostram que uma efetiva inclusão de PCD no mercado de trabalho vai muito além do cumprimento de leis e estudos recentes demonstram um papel ativo dos RH na promoção da gestão da D&I, de estratégias para superar os desafios à inclusão de PCD e de práticas inclusivas de Gestão de Recursos Humanos (GRH). No entanto, ainda existe um longo caminho a percorrer. Estas práticas parecem ter uma influência positiva em PCD, contudo, podem ter o efeito contrário se não estiverem alinhadas com as necessidades e expectativas destas pessoas. A inclusão e integração adequada de PCD, apesar de constituir um desafio, é uma oportunidade para a GRH, com potenciais mais-valias organizacionais, sociais e pessoais.
This research aims to analyze the role of Human Resources (HR) in the inclusion of people with disabilities (PwD) in organizations. Diversity and inclusion (D&I) are increasingly central issues in companies and teams, driven by legislative changes in recent years, which is why several practices have been adopted to promote these values. A qualitative meta-analysis was carried out to answer the research question, through reading and analysis of articles published between 2019 and 2023. The investigation consisted of a sample of 36 articles, obtained through a selection process based on inclusion and exclusion criteria, followed by content analysis of these articles. The results show that effective inclusion of people with disabilities in the labor market goes far beyond compliance with laws and recent studies demonstrate an active role of HR in promoting D&I management, strategies to overcome challenges to the inclusion of PwD and inclusive practices of Human Resource Management (HRM). However, there is still a long way to go. These practices seem to have a positive influence on PwD, however, they can have the opposite effect if they are not aligned with the needs and expectations of these people. The inclusion and adequate integration of PwD, despite being a challenge, is an opportunity for HRM, with potential organizational, social and personal gains.
