O modo como homens e mulheres conseguem encontrar equilíbrio entre os papéis profissionais e familiares tem sido considerado um desafio da sociedade contemporânea. A pertinência da interface trabalho – família conduziu, durante décadas, ao florescimento da literatura, em várias disciplinas científicas.
Nesta dissertação pretende-se contribuir para o conhecimento das relações entre constructos – chave dessa interface: o conflito, a facilitação e o equilíbrio. Partindo da teoria do equilíbrio de papéis (Marks & MacDermid, 1996), conceptualiza-se o equilíbrio trabalho – família como o “cumprimento das expectativas que são negociadas e partilhadas entre o indivíduo e o seu (sua) parceiro(a) num determinado papel nos domínios do trabalho e da família” (Grzywacz & Carlson, 2007, p.458).
Através de um estudo exploratório quantitativo, com uma amostra de diferentes profissionais de Lisboa (n=204), utilizou-se um questionário on-line para conhecer as relações entre os constructos – chave, com variáveis demográficas, com a percepção da empresa como suporte, a disponibilização de práticas “amigas da família” e os outcomes: bem-estar psicológico, satisfação com o trabalho, e com a família.
Os resultados sugerem a distinção dos constructos e o equilíbrio trabalho – família enquanto preditor do bem – estar psicológico, mas não da satisfação com o trabalho e família. Encontraram-se maiores níveis de facilitação nos indivíduos casados e de conflito em indivíduos com filhos, especialmente em fases do ciclo familiar exigentes.
The manner in which men and women find work – family balance has been considered a great challenge in modern society. Over the last decades, literature about work – family interface has flourished, in many different sciences. The goal of this thesis is to develop a better understanding regarding the interaction between these interface key constructs: conflict, enrichment and balance. Based on the role balance theory (Marks & MacDermid, 1996), work – family balance is defined as “accomplishment of role-related expectations that are negotiated and shared between an individual and his or her role-related partners in the work and family domains” (Grzywacz & Carlson, 2007, p.458). In a quantitative exploratory research, with a sample of a variety of Lisbon professionals (n=204), we made use of an online survey to explore the relationships between keyconstructs and, demographic variables, family-supportive organization perception, family-friendly benefits and outcomes: psychological well-being, work satisfaction and family satisfaction. Results suggest that family-work constructs are distinct and work-family balance explains variance, beyond conflict and enrichment, on psychological well-being, but not on work and family satisfaction. We found higher levels of facilitation with married individuals, and higher conflict with parents, especially in demanding family life stages.
