Employee perspectives on internal communication during organizational change : a case study of restructuring and layoffs

| dc.description.abstract | While organizational restructuring and layoffs are popular tactics for cutting costs and increasing competitiveness, they can also jeopardize the trust, involvement, and well-being of employees (Cascio, 1993; Chhinzer, 2023; Ramlall,2014). Good internal communication is essential to reducing these adverse effects, but little is known about how workers in Portugal, in particular, view communication during organizational transformation (Abrantes, Bakenhus, &Ferreira, 2024; Santos, 2021). This study uses a qualitative interpretivist approach to examine how employees perceive internal communication amid restructuring and layoffs. Thematic analysis was used to examinesemi-structured interviews with eight participants, which included communication experts from various industries and impacted employees (Braun & Clarke,2006; DiCicco-Bloom & Crabtree, 2006; Fischer et al., 2014). According to research and the results of this study, relational messaging and briefings lower stress and promote resilience, while open, honest, and empathic communication improves trust, engagement, and confidence (Hylén & Persson,2024; Viana & Machado, 2024; Lamim, Rocha, & Duarte, 2023). | dc.description.abstract | Embora a reorganização organizacional e as demissões sejam táticas populares para reduzir custos e aumentar a competitividade, estas também podem comprometer a confiança, o envolvimento e o bem-estar dos funcionários (Cascio, 1993; Chhinzer, 2023; Ramlall, 2014). Uma boa comunicação interna é essencial para reduzir estes efeitos adversos, mas pouco se sabe sobre como os trabalhadores em Portugal, em particular, encaram a comunicação durante a transformação organizacional (Abrantes, Bakenhus, & Ferreira,2024; Santos, 2021). Este estudo utiliza uma abordagem interpretativa e qualitativa para examinar como os colaboradores entendem a comunicação interna em momentos de reestruturação e demissões. A análise temática foi utilizada para examinar entrevistas semiestruturadas com oito participantes, que incluíram especialistas em comunicação de vários setores e funcionários afetados (Braun & Clarke, 2006; DiCicco-Bloom & Crabtree, 2006; Fischer et al., 2014). De acordo com a literatura e as conclusões deste estudo,mensagens com que o colaborador se identifica e briefings reduzem o stress e promovem a resiliência, enquanto a comunicação aberta, honesta e empática melhora a confiança, o envolvimento e a segurança (Hylén & Persson, 2024;Viana & Machado, 2024; Lamim, Rocha, & Duarte, 2023). Para um bom desempenho a longo prazo e flexibilidade organizacional, a comunicação deve estar alinhada com as necessidades emocionais dos colaboradores e os valores da organização. | por |
