The role of leader-member exchange in predicting turnover and organizational commitment

<p class="MsoNormal">In an organizational context characterized by constant change and adaptation, companies must prioritize strategies that improve their competitiveness while also encouraging commitment and loyalty among their most valuable employees. As leadership can play a relevant role in these issues and research continues to evolve, it is important to acknowledge that leadership is not a one-sided process (Graen & Uhl-Bien, 1995). Bringing in the follower’s perspective, adds valuable depth to the analysis of leadership and the leader-employee relationship (Uhl-Bien et al., 2014). The primary objective of this study was to examine how transformational leadership and followership components influence organizational commitment and employees’ turnover intention, with the leader-member exchange (LMX) relationship acting as a mediating mechanism. Data was collected from 491 employees through a structured survey, and statistical analyses were conducted to explore direct and mediating effects. The results indicated that higher levels of transformational leadership were associated with stronger LMX relationships, which in turn positively predicted organizational commitment and reduced turnover intention. Critical thinking and active engagement also emerged as significant predictors of commitment and turnover intention, mediated by LMX, highlighting the importance of cultivating these skills among employees. Overall, this study presents important developments to leadership research by showing how the dynamics between leaders and followers influence important organizational outcomes. It also suggests that organizations can benefit from leadership approaches that reinforce trust, fortify relationships, and encourage employees to be actively involved, which in turn helps increase commitment and reduce turnover</p>
Num contexto organizacional caracterizado por mudanças e adaptações constantes, as<br/>empresas devem priorizar estratégias que reforcem a sua competitividade e,<br/>simultaneamente, promovam o compromisso e a lealdade dos seus trabalhadores mais<br/>valiosos. À medida que a investigação sobre liderança continua a evoluir, torna-se<br/>importante reconhecer que este não é um processo unilateral (Graen & Uhl-Bien, 1995).<br/>Integrar a perspetiva dos seguidores acrescenta uma dimensão valiosa à análise da liderança<br/>e da relação líder-trabalhador (Uhl-Bien et al., 2014). O objetivo principal deste estudo foi<br/>examinar de que forma a liderança transformacional e os componentes de followership<br/>influenciam o compromisso organizacional e as intenções de saída dos trabalhadores, tendo<br/>a relação líder-trabalhador como mecanismo de mediação. Os dados foram recolhidos junto<br/>de 491 trabalhadores através de um inquérito estruturado, e foram realizadas análises<br/>estatísticas para explorar os efeitos diretos e de mediação. Os resultados indicaram que níveis<br/>mais elevados de liderança transformacional estavam associados a relações LMX mais<br/>fortes, que, por sua vez, previam positivamente o compromisso organizacional e reduziam a<br/>intenção de saída. O pensamento crítico e o envolvimento ativo também surgiram como<br/>preditores significativos do compromisso e da intenção de saída, mediados pelo LMX,<br/>destacando a importância de cultivar estas competências entre os trabalhadores. Este estudo<br/>traz contributos relevantes para a investigação em liderança, ao demonstrar como a dinâmica<br/>entre líderes e seguidores influencia resultados organizacionais centrais. Sugere ainda que<br/>as organizações podem beneficiar de abordagens de liderança que reforcem a confiança,<br/>fortaleçam as relações e incentivem os trabalhadores a envolverem-se ativamente,<br/>promovendo assim maior compromisso e menor rotatividade
