Acceptance of artificial intelligence in the workplace : the impact of self-affirmation and the mediating role of emotions, trust, and insecurity at work

The rapid growth of Artificial Intelligence (AI) in the workplace has raised questions about the factors that influence its acceptance by workers. This dissertation investigated whether self-affirmation, a psychological intervention aimed at reinforcing personal worth, could increase acceptance of AI at work, as well as the mediating role of positive emotions, perceived job insecurity and trust in AI. The study used a between-subjectsexperimental design, with a convenience sample consisting of 200 participants with some type of professional experience. Participants were randomly assigned to a self-affirmation or control condition and exposed to a hypothetical scenario involving the implementation of an AI system. The variables were measured using different scales and analyzed using PROCESS (model 4), allowing direct and indirect effects to be tested. The results showed that self-affirmation significantly increased positive emotions, but did not influence job insecurity, trust in AI or acceptance of the technology. Among the mediators, only trust significantly influenced AI acceptance, while positive emotions and job insecurity did not show significant effects. No indirect effects of self-affirmation through mediators were identified. These findings suggest that while self-affirmation has a limited impact, emotional responses and trust play a central role in how workers view AI. Future research should confirm the stability of these effects and verify whether they hold up in real-world organizational contexts.
O rápido crescimento da Inteligência Artificial (IA) no local de trabalho levantou questões sobre os fatores que influenciam a sua aceitação por parte dos trabalhadores. Esta dissertação investigou se a autoafirmação, uma intervenção psicológica destinada a reforçar o valor pessoal, poderia aumentar a aceitação da IA no trabalho, bem como o papel mediador das emoções positivas, da insegurança no trabalho percebida e da confiança na IA. O estudo utilizou um desenho experimental entre sujeitos, com uma amostra de conveniência constituída por 200 participantes com algum tipo de experiência profissional. Os participantes foram aleatoriamente alocados a uma condição de autoafirmação ou de controlo e expostos a um cenário hipotético que envolvia a implementação de um sistema de IA. As variáveis foram medidas através de diferentes escalas e analisadas através do PROCESS (modelo 4), permitindo testar os efeitos diretos e indiretos. Os resultados mostraram que a autoafirmação aumentou significativamente as emoções positivas, mas não influenciou a insegurança no trabalho, a confiança na IA ou a aceitação da tecnologia. Entre os mediadores, apenas a confiança influenciou significativamente a aceitação da IA, enquanto as emoções positivas e a insegurança no trabalho não apresentaram efeitos significativos. Não foram identificados efeitos indiretos da autoafirmação através dos mediadores. Estes resultados sugerem que, embora a autoafirmação tenha um impacto limitado, as respostas emocionais e a confiança desempenham um papel central na forma como os trabalhadores veem a IA. Pesquisas futuras deverão confirmar a estabilidade destes efeitos e verificar se se mantêm em contextos organizacionais reais.
