- Determinants of organizational commitment : outsourcing vs. non-outsourcing employees : a practical case from an agency’s perspectivePublication . Santos, Mariana Martinho Ribeiro dos; Xavier, RuteCompanies tend to seek a strong organizational commitment amongst their employees. Hence, by understanding what is affecting the level of employees’ commitment, a company can act more effectively to improve this relationship. This dissertation aims to evaluate the determinants influencing commitment in a small Portuguese Consulting Company, with the particularity of having different employees’ segments: Support Areas – working full time at the Company – Consulting – working at the Company and Clients – and Outsourcing – working fulltime at the Client. Consequently, this dissertation will allow not only to study the differences in organizational experiences and commitment between employees’ segments but also to do it from the agency’s – organization to which employees sign to but do not work at – point of view. This study was carried among 88 employees from a total of 159 workers and followed two commitment frameworks. The data analysis suggests the determinants most affecting the commitment level in this Company seem to be feedback, task significance, group attitudes towards the organization, workers’ expectations and working segment - if working at Outsourcing or not. Finally, based on data collected from the 20 interviews with current Company’s employees and the organizational behavior internal survey, it was given some suggestions to improve the current Company’s performance on each significant determinant.
